First-line supervisors and department managers have the single greatest impact on employee engagement, retention, and workplace compliance. Yet, managers often receive minimal formal coaching on basic HR principles.

Mastering a few foundational practices can prevent minor misunderstandings from escalating into formal grievances or costly turnover.

Manager Checklist

  • Never ignore early performance dips; address them with curiosity and facts.
  • Document performance conversations promptly (date, facts, agreed actions).
  • Apply handbook policies consistently across all team members.
  • Maintain confidentiality when employees share medical or personal concerns.

1. The Power of Consistent 1-on-1 Meetings

A dedicated 30-minute bi-weekly 1-on-1 meeting is the most effective management tool available. Keep the focus on priorities, removing obstacles, and two-way feedback rather than simple status updates.

2. Defensible Documentation Rules

When coaching an employee on performance or attendance, document the conversation in writing within 24 hours. Stick strictly to facts: what happened, the date and time, the specific policy or standard involved, and what the employee agreed to do differently. Avoid speculative comments about attitude or motivation.

3. Consistent Policy Enforcement

Enforcing a policy for one team member while giving a "pass" to a top performer creates immediate resentment and can lead to perceived discrimination. If a policy no longer makes sense operationally, partner with leadership to change the policy rather than selectively ignoring it.
